From HR Expert to HR Leader, Research 2025

How do HR professionals grow into influential leaders? To answer this question, ERDA conducted a qualitative study in spring–summer 2025, interviewing 11 experienced HR leaders from various industries. Each participated in 1–1.5 hour in-depth conversations, sharing their professional paths, lessons learned, and habits that have helped them earn trust and impact in the leadership space. This research captures not only what HR leaders do, but how they think - revealing the skills, mindset, and choices that enable them to shape organizations and inspire others.

Key insights

Learning never stops - microlearning matters


Continuous learning often happens in small doses: a podcast during a commute, a blog read on Friday afternoons, or insights exchanged with peers. These micro-moments accumulate into a powerful knowledge base that keeps HR professionals sharp and forward-thinking.

Growth through real experience


True HR mastery develops in practice - negotiating with leadership, managing change, and learning from resistance. Practical application, not theory, builds leadership confidence and adaptability.

Data and business acumen as credibility drivers


Strong HR leaders earn influence through data literacy and business understanding. When decisions are backed by evidence and linked to company strategy, HR becomes a trusted voice in the boardroom.

Leadership built on trust and partnership


Authentic relationships with CEOs and executives are central. Openness, direct communication, and the courage to challenge leaders respectfully turn HR from support to strategic partner.

No single path to HR leadership


The study’s participants began their journeys in diverse fields - from journalism to IT and design. What unites them is curiosity, resilience, and the courage to take on challenges that expand their scope and influence.
